The Udaiti Foundation has found that Swaraj’s efforts in addressing the “gender question” by measures to increase the number of women on factory floors have met with great success. A combination of workplace redesigns, training, and community engagement has seen old obstacles overcome and new levels of productivity reached. The Udaiti Foundation provides evidence of the gender diversity success in the Swaraj Tractors Division and its subsidiary, Swaraj Engines Limited, Mahindra. In particular, Swaraj’s efforts to increase women’s representation appear to be a highlight of the study. They increased it from 1.5% in 2013 to over 10% for 2024, thereby setting a benchmark that is unique in India’s tractor manufacturing sector.

The absence rate of female employees was lower, and their retention rate was higher: a fact that suggested the inclusion of women within manufacturing would contribute to both efficiency. Yet, despite this rosy picture, Swaraj has encountered difficulties such as low enrollment in technical trades and cultural resistance, as well as safety issues. The result has been to move ahead with deliberate programs targeting these difficulties. Swaraj has also addressed cultural concerns and encouraged women to consider manufacturing careers by engaging with local communities. Founding CEO Pooja Goyal of The Udaiti Foundation praised their efforts, saying, “Swaraj’s journey graphically illustrates the frontier of investing your school in skills, infrastructure, and community involvement. In essence, this is a prodigy for other new industries to copy on a large scale: it equally reflects women’s economic empowerment and India’s growth story.” But despite this progress, challenges abound.

Women are under-represented, with just 400 out of 17,000 students enrolled in the trades of diesel mechanics and machinists at Punjab’s ITIs. In addition, contractual roles mean that career growth is relatively short-lived for women in this sector. Bridging these gaps will require ongoing effort and systemic change.
